本研究係以台灣地區國際觀光旅館之員工作為受測對象,探討國際觀光旅館員工的組織認同、建言行為與工作績效三者間之關係,並加入主管與部屬交換關係作為調節變項,探討是否會對組織認同與建言行為及建言行為與工作績效產生影響。本研究問卷選自於國內、外學者發展之量表題項修改而成,並採便利抽樣方法進行問卷發放,受測對象為工作滿一年以上之正式員工。共計發放600份問卷,回收有效問卷共445份,有效回收率為74 %。本研究透過結構方程模式(SEM)檢驗各變項間的因果關係與中介效果,以及通過PROCESS分析模型檢驗主管與部屬交換關係之調節效果。研究結果顯示:組織認同對建言行為有正向的顯著影響,其子構面忠誠度、相似

性與成員感對建言行為皆有正向的顯著影響;建言行為對工作績效有正向的顯著影響;組織認同對工作績效有正向的顯著影響,其子構面忠誠度與成員感對工作績效皆有正向的顯著影響;相似性對工作績效有負向的顯著影響;中介效果部分,建言行為對組織認同(忠誠度、成員感)與工作績效間產生部分中介效果;建言行為對相似性與工作績效間無產生中介作用;主管與部屬交換關係會對組織認同(忠誠度、相似性、成員感)與建言行為及建言行為與工作績效間產生調節效果。本研究希望能將此結果提供給國際觀光旅館相關業者作為管理上參考依據。
