近年來,企業社會責任(CSR)逐漸成為企業是否成功的指標,組織成員工作環境也日益受到重視,目前已有許多企業發展組織內部社團活動,增進員工生理、家庭及工作的狀況,以建立良好的勞資關係。本研究爰引資源保存理論觀點,探討在參與組織內部社團活動後,是否會增加個人工作意義感,進而提升其職家增益;以及能否藉降低情緒耗竭,減輕個人生理壓力;同時,探究下班後主管以通訊軟體進行工作要求是否對上述中介歷程有調節作用,以瞭解組織成員參與內部社團活動是否有助於個人產生正向影響。本研究邀請實際參與社團活動共43單位之124位國軍同仁參與網路問卷填答,採用經驗抽樣法進行施測,共回收413筆有效資料。根據Mplus多層次

路徑分析結果顯示:(一)組織內部社團活動參與確實能藉由提升個人工作意義感,進而增加其職家增益效果;(二)社團活動參與可透過降低個人情緒耗竭,進而減輕其當天生理壓力;(三)下班後主管以通訊軟體進行工作要求具弱化社團活動參與經緩解情緒耗竭而減低生理壓力的間接效果。最後,本研究依據研究結果提出理論意涵、管理實務意涵及未來研究方向。
