在知識經濟的時代中,必須要轉型經濟結構,朝向知識型服務業全力發展。企業若想永續經營,惟有持續加強知識型服務業的發展。除在產品、服務方面戮力外,如何留住及善用組織內最重要的資產—人才,利用有限的資源,有效運用人才、發揮最大綜效,更是決勝關鍵。鑒於服務業是人的行業,著重個人化的領導、個人化的服務及客製化的需求,宜依照服務人員不同之人格特質調整其領導方式,且針對每人不同之需求輔以適當之激勵模式,以有效提升員工服務品質與工作績效,提升顧客滿意、達成組織目標。本研究運用文獻分析、問卷調查與AHP層級分析法,分別以連鎖服務業三業種(休閒娛樂、住宿餐飲、零售批發)與五大人格特質(外向性、友善性、勤勉審慎性

、經驗開放性、神經質)為群組,進行Expert Choice 2000統計軟體分析。由雙因子激勵制度及領導型態兩構面探討連鎖民生服務業員工個人化統御之最佳模式,並參酌不同人格特質間之相互影響關係,進而擬定營運管理策略,提升經營績效及增加員工滿意度。研究結果發現: 一、激勵制度中合理的薪資報酬最能與員工的期望結合;二、領導型態部分則以高指導高關懷之教練型主管領導最獲人員肯定。三、不同人格特質之連鎖服務業從業人員,對雙因子激勵制度重視程度有所不同。其中友善性、勤勉審慎性及經驗開放性人格特質取向者將薪資報酬列為優先考量因素;而外向性、經驗開放性與神經質人格特質取向則同等看重工作上獲致的成就感;工作本
